As businesses across South Africa continue to debate the return to office, industrial psychologist Dr. Cecile Bernardi is urging employers to shift the conversation — from one of logistics to one of emotional wellbeing and connection.

Speaking to Jeremy Maggs on HOT Business, powered by Standard Bank, Dr. Bernardi said while hybrid and remote models offer clear benefits, companies are overlooking the deeper value of in-person work — from resilience and morale to informal collaboration and shared culture.

More Than Just a Desk

“For many employees, being back in the physical workplace can provide a much-needed mental reset,” she explained. “It’s not just about productivity — it’s about connection.”

She pointed to the natural conversations that happen around a coffee machine, the visibility of leadership, and easier access to resources. According to Dr. Bernardi, these moments foster a sense of belonging that can’t easily be replicated on a video call.

Supporting the Transition Back

Acknowledging that some employees — especially introverts or those still feeling the effects of pandemic-related anxiety — may resist the return, she stressed the importance of structure and support.

“Returning to the office shouldn’t be forced,” she said. “It should be meaningful. Employees should feel set up for success — whether that means planning collaborative days or creating comfort by bringing a piece of home into the workspace.”

Building a Stronger Culture

Ultimately, Dr. Bernardi believes the return to office must be tied to broader people and business strategies — not just mandates. “We’re not checking up on people,” she said. “We’re inviting them to re-engage, collaborate, and feel part of something bigger.”
